Help Training and player development - how to?

I have a big problem starting from FMM23: 

i have 5stars training infrastructure, gold staff and many young players.

i see they increase their skills very slowly.. even if i let them play every match.

if i send them to another team, EVEN in lower league and very bad team, they start to develop very very quickly.

this is very frustrating, best players must be sent away because if i want to use them, they grow so slowly.

what am i missing? Is it normal?

A few quick questions:

  • Which club / league are you?
  • What clubs / leagues are you sending players to (where they are developing well)?
  • Can you share a screenshot of your coaches. Are they all ‘Youth’ or ‘Fitness’ specialities? All ‘natural’ aptitude?
  • Is your team performing well? Players will develop more with higher match ratings (7+), so helps to be part of a dominant side.
  • What attributes are your players developing best, and what least? E.g. physical attributes are great, but mentals almost nothing. 
  • On the ‘training’ page for these players at your club, does it have ‘intimidated by <> league’? As this means they often won’t gain experience from those league matches.
  • Do you do lots of mentoring for these players? E.g. both for better personalities and for better attributes.

Hi, what is the recommended combination of coaches to have.

I currently have 1 youth, 1 defense, 1 attack and 1 fitness.

  • What clubs / leagues are you sending players to (where they are developing well)? Any. I see better results even in Van. League, like Oxford city in my career.

The same happened last season in championship where i won easily. I see they grow faster away even if they play more matches with me rather than less in lower leagues.

  • On the ‘training’ page for these players at your club, does it have ‘intimidated by <> league’? As this means they often won’t gain experience from those league matches. Nothing particular. But ill check every player asap.
  • Do you do lots of mentoring for these players? E.g. both for better personalities and for better attributes. Since this career was to build a tactic, honestly i usually dont. But i saw the same in the past when i used to do it.
